There is no penalty for sleeping in your armor. There is no problem wearing clothes under your armor. Unless stated otherwise you are in your armor.

Milorim has several nice clothes to wear with his armor.
Gray has traveler’s clothes with his armor.
Aseleif has traveler's clothes with her armor.
Jofur has traveller's clothes.
Zajj has nothing under his armor and better not take it off.
